Abstract [eng] In the context of modern dynamic business, when an employee chooses an employer more often than the other way around, the competitiveness between companies for human resources is becoming more and more evident. Employees are one of the main factors for the success of the organization, therefore, active efforts must be made to improve and maintain human resources by increasing commitment to the organization. Research consist of affective commitment as dependent variable, which is one of the three components by Meyer and Allen (1991) model. Literature analysis establishes that employees who feel a high level of affective organizational commitment tend to show initiative, strive for the organization‘s goals and otherwise contribute to the overall well-being. One of the most important factors influencing affective organizational commitment are empowering leadership, organizational culture and job satisfaction. Organizational culture in this research is narrowed to one of the four traits – involvement, for the close connection with other dimension in the paper. Project objetive. To investigate the influence of empowering leadership on employees' affective organizational commitment at a theoretical and empirical level, mediated by involvement as a trait of organizational culture and job satisfaction. Project tasks: 1. To reveal the theoretical aspects of empowering leadership, job satisfaction, organizational culture and affective commitment to the organization; 2. To determine the interrelationship of the factors discussed in this paper and prepare the research methodology; 3. To empirically assess the influence of empowering leadership on employees' affective commitment to the organization, mediated by involvement as a trait of organizational culture and employee job satisfaction. Project methods. A theoretical analysis of scientific literature is carried out in the work followed by quantitative study using structured online survey. The statistical analysis of the obtained data is performed using SPSS software package in order to determine the relationships between the factors discussed in the paper. In total 414 respondents, working in Europe, participated in the study. Data analysis revealed that although empowering leadership does not have a direct effect on employees' affective commitment to the organization in this sample, the indirect relationship through both mediators is statistically significant. Involvement as a trait of organizational culture and job satisfaction, both acting together and separately, positively mediate the relationship. The results of the study suggest that in order to achieve high affective organizational commitment in employees, complex measures should be taken. On a priority basis, resources can be allocated to the promotion of empowering leadership among managers at various levels, because leadership is one of the most important antecedents for employee satisfaction and the formation of organizational culture.
