Abstract [eng] THE INFLUENCE OF PERSON-ORGANIZATION FIT ON INDIVIDUAL WORK PERFORMANCE THROUGH THE MEDIATION OF ORGANIZATIONAL COMMITMENT AND THE MODERATION OF PERCEIVED ORGANIZATIONAL JUSTICE Lauryna VILEIKIENĖ Paper for the Masterʼs degree Human Resources Management Program Vilniaus university, Faculty of Economics and Business Administration Supervisor – prof. dr. This paper aims to establish the links between person-organisation fit and individual performance, organisational commitment (emotional, normative, continuance) and organisational justice. The thesis consists of a review of the scientific literature, a presentation of the research methodology, an analysis and synthesis of the results, conclusions and recommendations for further research, and practical suggestions. The literature review presents the concepts of the constructs of person-organisation fit, individual performance, organisational commitment and organisational justice, and discusses the results of other research that has examined the links between person-organisation fit, individual performance, forms of organisational commitment and perceived organisational justice. A quantitative study was carried out using an online survey. 232 employees of an organisation providing a public passenger transport service took part in the study. Statistical analysis of the data obtained was carried out using IBM SPSS Statistic 29.0. Relationships were revealed by regression and polynomial regression analysis. The results of the study showed a direct correlation between emotional commitment and individual performance under the influence of organisational justice. Indirect relationships between person-organisation fit and individual performance were also found, mediated by emotional and continuance commitment and moderated by organisational justice. It was found that at high levels of organisational justice, person-organisation fit ceases to affect emotional commitment, but increases continuance commitment, which negatively affects individual performance. The findings and practical suggestions of the study can be useful for the organisation under study to make concrete decisions to select and retain employees with similar values, to improve emotional commitment and organisational justice.
