THE INFLUENCE OF TRANSFORMATIONAL LEADERSHIP ON DIFFERENT GENERATION EMPLOYEES JOB SATISFACTION AND ORGANIZATIONAL COMMITMENT MEDIATED BY PSYCHOLOGICAL EMPOWERMENT Rasa LEMBUTIENĖ Paper for the Master’s degree Huma resource management master’s program Vilnius University, Faculty of Economics and Business Administration Supervisor – doc. The main purpose of this master 's thesis is to analyze the impact of transformational leadership on different generations employees job satisfaction and organizational commitment mediated by psychological empowerment. The work consists of five main parts: analysis of scientific literature, parts of research methodology and analysis of empirical research data, introduction, conclusions and suggestions, references and annexes. The literature analysis part defines the definition problematic of job satisfaction, organizational commitment, transformational leadership, psychological empowerment, factors determining job satisfaction, theoretical models of organizational commitment, the peculiarities of different generations of employees, the relationship between transformational leadership and job satisfaction, organizational commitment and psychological empowerment relatioships with analysed constructs. After the theoretical analysis, a research model was developed, on the basis of which a quantitative study was performed. The study surveyed 400 working Lithuanians, of whom 16% were Generation Z workers, 37% Generation Y workers, 29.5% Generation X workers, and 17.5% baby boomers. The results of the study were summarized and compared with previous studies by other authors. And the survey data were processed by the SPSS Statistics program. The following statistical methods were used for data analysis: descriptive characteristic, Chronbach’s alpha, Kruskal Wallis, Mann Whitney criteria, Kolmogorov Smirnov test, linear regression analysis, moderator and mediator analysis. The study found that the emotional, normative commitment, job satisfaction and psychological empowerment of the baby boomers generation respondents were higher than those of the other generation of respondents, and the representatives of the Z generation were the most continuesly committed to the organization. The study confirmed that generations moderates the relationship between transformational leadership and job satisfaction: The effect of transformational leadership on Generation Y workers job satisfaction is stronger than that X or the baby boom generations. Mediation of psychological empowerment for the relationships between transformational leadership and job satisfaction, transformational leadership and emotional commitment, and transformational leadership and normative commitment was also approved. |
