The aim of this master's thesis is to evaluate the influence of organizational culture on the motivation and professional burnout of the staff by job positions moderation. To achieve this goal: 1) To find out the attitude of doctors, nurses and administrative staff towards organizational culture. 2) To compare the levels of burnout, motivation and organizational culture of employees of private and public sector, men and women and of different age groups. 3) To determine whether there are statistically significant relationships between organizational culture and overtraining and between organizational culture and motivation. 4) To identify the influence of organizational culture on overwork and motivation of employees of medical institutions. 5) Evaluate how job position influences the relationship between organizational culture and burnout and between organizational culture and motivation. The work consists of introduction, literature analysis and empirical research, conclusions, recommendations, discussion and bibliography. The author performed a comparative analysis of Lithuanian and foreign scientific literature on organizational culture, employee motivation and occupational burnout. In order to assess the influence of organizational culture on the motivation and professional burnout of the staff of medical institutions, the method of the questionnaire survey was chosen for the research, 235 questionnaires filled in by employees of Lithuanian private and public sector medical institutions were included in the study. A quantitative research method was used for mathematical statistical analysis. The reliability of the Organizational culture, Motivation and Burnout scales was proved by using Kronbach's alpha coefficients. Descriptive statistical methods were applied in the analysis of the research data. By applying the Shapiro-Wilk test, it was found that most of the scales did not correspond to the normal distribution, therefore non-parametric criteria for statistical analysis was used: comparison of distributions between two groups - Mann-Whitney test, by three and more groups - Kruskal Wallis test, for comparison of two distributions. - Wilcoxon test, Spearman correlation coefficients were calculated to determine the relationships between variables, and regression analysis was applied to measure the influence of organizational culture on burnout and motivation. The author used Microsoft Office Excel to create the tables, and the calculations were performed using IBM SPSS statistics v17.0. The author of the study found that private sector employees rate organizational culture more favorably than public sector employees, and very small / small institutions have better organizational culture indicators compared to large institutions. The attitude of the administrative staff towards the organizational culture of their institution was significantly better than that of the doctors or nurses, but the gender, age, level of education or work experience of the staff did not significantly affect the assessment of the organizational culture of the institution. After a statistical comparison using the Wilcoxon criterion, the author found that the external motivation of private sector employees is higher compared to that of public sector employees, but the internal motivation of both private and public sector employees is much higher than the external one. It was also found that men have higher external motivation. It was found that the burnout rate of employees was not high - the respondents rated their burnout as lower than average. The author found that the better the evaluation of the organization's culture, the lower the employee's burnout rate and the higher the employee's internal and external motivation. |
