Abstract [eng] Ieva Zdzichauskaitė. The relationship between overwork climate in an organization and burnout: the role of job crafting, Vilnius: Vilnius University, 2024, 60p. Organizational climate can determine an employee's feelings, emotions, and actions at work. The purpose of this study was to find out whether, in an overwork climate, job crafting is capable to eliminate negative outcomes (burnout, turnover intentions, negative work-home interactions). The research was conducted using the questionnaire-survey method. Out of 203 research participants 79 (38.9%) were men; 124 (61.8%) private sector, 192 (94.6%) full-time employees; 159 (78.3%) hold non-managerial positions; 2 (1%) obtained primary, 7 (3.4%) secondary, 5 (2.5%) professional, 21 (10.3%) higher non-university and 168 (82.8%) higher university education; 2 (1%) worked only remotely, 111 (44.3%) worked in a hybrid settings, 90 (44.3%) worked on-site; average age of participants were 36.07 years (SD=12.01); the average work experience in the organization was 6.1 years (SD=6.34). Instruments used in the study: the Overwork Climate Scale (OWCS), the Job Crafting Scale, the Burnout Assessment Tool (BAT), the Negative Work-Home Interaction Scale, and the Turnover Intentions Scale. In addition to the findings of social-demographic differences and relationships between an overwork climate and burnout, turnover intentions, and negative work-home interaction, there was an important finding that in an overwork climate, only increasing social work resources can help prevent mental distance, and increasing challenges can help prevent mental distance and cognitive impairment.
