This master's thesis is based on an analysis of scientific literature and a quantitative study, which aims to determine the effect of the work environment on employee satisfaction by mediating career engagement and moderating self-efficacy. The master's thesis consists of three parts: analysis of scientific literature, quantitative research and its results, conclusions and recommendations. In the analysis of the scientific literature, the concept and meaning of the work environment was distinguished, career satisfaction and the factors that determine it were defined, the concept of work engagement and self-efficacy was distinguished, and the relationship between the work environment, career satisfaction, work engagement and self-efficacy was defined. This was followed by a quantitative study. The study was conducted using an online survey. 237 respondents working in Lithuania participated in the survey. Hypotheses were put forward in the work, and regression analysis was performed to confirm or deny them. The results show that the work environment has a positive and significant effect on work engagement (H1), the work environment has a positive effect on career satisfaction (H2), and work engagement has a significant positive effect on career satisfaction (H3). These hypotheses were confirmed. The remaining two hypotheses were not confirmed, i.e. that work engagement does not mediate the relationship between work environment (H4) and career satisfaction and self-efficacy does not moderate the relationship between work environment and career satisfaction (H5). The conclusions and proposals summarize the main aspects of the scientific literature and the conducted research. |
