Abstract [eng] Rugilė Ruzgaitė. The relationship between burnout, continuous self-improvement and job demands. Supervisor: prof. dr. The aim of this thesis is to investigate how the pursuit of continuous self-improvement and job demands are related to the burnout. The study was conducted using a quantitative cross-sectional design. Data were collected by means of an online survey with 217 participants (54.4% female, 45.6% male), ranging in age from 20 to 40 years (mean age: 27.74 years), using questionnaires designed to assess burnout, self-improvement and work demands. The results showed that age and gender are not statistically significantly related to the pursuit of continuous self-improvement, but that longer working experience is associated with higher levels of self-improvement. The risk of burnout was also not significantly different according to age, gender or years of work experience, but the highest risk was observed among participants with 3-5 years of work experience. Both the pursuit of continuous self-improvement and increased work demands, especially cognitive demands, were found to be associated with higher levels of burnout. However, the consistency of self-improvement did not correlate with the strength of the association between job demands and burnout, with employees experiencing high workload or cognitive demands being more likely to experience burnout symptoms regardless of their self-improvement. The results suggest that self-improvement may act as both a protective and an additional requirement, depending on the context of the work environment. This study adds an individual resource dimension to the JD-R model and can be applied to organisational interventions to reduce burnout and enhance employees psychological well-being.
