THE INFLUENCE OF ENTREPRENEURIAL COMPETENCES ON WORK PERFORMANCE THROUGH THE MEDIATION OF EMPLOYEE INNOVATIVENESS AND THE MODERATION OF PSYCHOLOGICAL CAPITAL Viktorija Mirončuk Master thesis Business Development Vilnius University, Faculty of Economics and Business Administration Supervisor – prof. The primary aim of this master's thesis is to determine the impact of entrepreneurial competencies on work performance, mediated by employee innovativeness and moderated by psychological capital. The Master's thesis consists of three main parts: a review of the scientific literature, a justification of the empirical research methodology and an analysis of the research results. It also contains conclusions and recommendations. The literature review presents theoretical aspects of the influence of entrepreneurial competences on performance, mediating employee innovativeness and moderating psychological capital. Different models analysing entrepreneurial competences are examined, the components of innovative behaviour of employees are identified and the concept and significance of psychological capital for employees is highlighted. The methodology section of the empirical study presents the conceptual model of the study, sets out the hypotheses and describes the data analysis tools and statistical instruments chosen to test the hypotheses. It is estimated that 245 respondents will need to be questioned for the study. The analysis of the results of the survey is based on 246 respondents and the survey data is analysed using SPSS. Tests of normality of the survey data were carried out, which showed that the data were suitable for analysis, and the results of construct reliability tests are presented. The results of the study showed that entrepreneurial competencies have a positive and statistically significant effect on employee performance. This means that the stronger the entrepreneurial competences of employees, the better their performance. Out of the 4 hypotheses put forward in the paper, only one was confirmed. It was found that employee innovativeness does not mediate the relationship between entrepreneurial competences and performance, as the main effect is caused by entrepreneurial competences. Psychological capital was also found not to moderate the relationship between employee innovativeness and job performance, nor between entrepreneurial competencies and job performance. However, additional research has shown that psychological capital has a direct impact on all other components, namely entrepreneurial competences, employee innovativeness and performance. Possible limitations of the study are discussed, as well as suggestions for future research, which suggests that a similar study should be carried out in a single area of the organisations' activities in order to obtain more representative results. The aim is to obtain more accurate data on the impact of employee innovativeness, as it depends not only on the employee, but also on the company's need for innovation and its financial capacity. It is also proposed to carry out a qualitative study to identify which entrepreneurial competences have the greatest impact on performance and how this may vary according to the employee's position. |
