The main objective of this master's thesis is to determine how employee motivation affects civic behavior in an organization, mediating engagement and moderating psychological safety. The thesis consists of three main parts: literature review, research and its results, conclusions and recommendations. The literature review defines the concept of motivation, distinguishes and explains internal and external motivation, what employee engagement is and what influences it, analyzes the topic of psychological safety, defines the concept and identifies its components, and discusses civic behavior in the organization and its connections. Finally, all constructs are linked together. After the literature review, connections between the constructs were established and a research model was presented. Based on the research model, a questionnaire survey was conducted with 274 respondents. The main purpose of the questionnaire was to assess how employee motivation affects civic behaviour in an organisation, mediating employee engagement and moderating psychological safety. The research results were compared with previous studies conducted by other authors. The research results were statistically analyzed using the SPSS program. Descriptive statistics, Chronbach's alpha, Pearson's correlation, asymmetry and kurtosis, Kolmogorov-Smirnov and Shapiro-Wilco tests, ANOVA and T-test, LSD and Bonferroni tests, regression, mediation, moderation, and moderated mediation analyses were used for the analysis. The study showed that psychological factors do not act as moderators in the research model, but employee engagement mediates between motivation and civic behavior in the organization. It was also found that motivation affects employee engagement, and employee engagement affects civic behavior in the organization. However, motivation does not directly affect civic behavior in the organization, but acts through the mediator of employee engagement. The conclusions and recommendations section summarizes the main concepts of the literature review and the main results of the study. The limitations of the study are also presented. The results and recommendations of the study may be useful for companies seeking to increase employee motivation and wanting to have engaged and civically active employees. |
