THE IMPACT OF REMOTE WORK STRESSORS ON BURNOUT MODERATED BY STRESS COPING STRATEGIES Gedvinė PAKIENAITĖ Paper of the Master‘s degree Human Resource Management Master‘s Program Vilnius University, Faculty of Economics and Business Administration Supervisor: Assoc. Professor Asta Stankevičienė Vilnius, 2023 SUMMARY Master thesis consist of 85 pages, 33 charts, 9 pictures, 77 references. The aim of the master's thesis is to find out what effect remote work stressors have on employee burnout by moderating stress coping strategies. The work consists of three parts: literature and scientific research analysis, empirical research and discussion of its results, conclusions, and recommendations. In the first part of the work presents the interpretation of the concept of remote work, its elements, and what challenges you have to face working remotely. The Master thesis also analyzes the definition of stress at work and stress-causing factors, the consequences of stress at work and coping strategies. The concept of burnout and the classification of burnout levels are also explained, and the causes of burnout are analyzed. Finally, it is also investigated the relationship between remote work, employee stress and burnout in similar studies. The empirical study is conducted to find out the impact of remote work stressors on burnout through the moderation of stress coping strategies. In the study participated 442 respondents. Since this study is relevant only to those who work remotely, a control question helped to separate them, so the answers of 414 subjects were included in the statistical analysis. An anonymous survey was used to collect the data. The results of the study were processed with SPSS software and supplemented with Andrew F. Hayes PROCESS version 4.2 macro. The study found that the stress of remote work has a positive effect on burnout. This means that if chronic stress increase is not managed, burnout also increases. Autonomy in remote work gives individuals the opportunity to set their own agenda, so when employees feel a lack of autonomy, it causes more stress, and this has a positive effect on burnout syndrome. A large number of tasks and responsibilities, which the employee is not able to cope with in remote work, also has a positive effect on burnout. It was found that that social support, problem solving, and avoidance stress coping moderates the relationship between remote work stressors and burnout, which means that when applying them, the experienced stress decreases and the probability of burnout also decreases. Due to the scientific novelty, the examined remote work stress, burnout, and moderating stress coping relation should be analyzed by the future researchers as well, because it is a very relevant topic in today’s society. Managers of organizations and human resources specialists should pay more attention to the remote work stressors and try to reduce it. They should also educate their employees about possible stress management techniques to reduce stress and burnout. |
