Abstract [eng] Work size: 76 pages, 31 tables, 9 figures, 65 references. The aim of this study is to evaluate the relationships between stress, work engagement, burnout, and psychological resilience, as well as to investigate how stress may affect employee engagement, considering that this relationship may be mediated by burnout and moderated by psychological resilience. The thesis consists of the following main sections: a review of scientific literature, empirical research methodology, results of the empirical study, discussions, conclusions, and recommendations. In the review of scientific literature, the main variables of the study are analyzed and examined from a theoretical perspective based on previous research, and potential relationships between variables are identified. The methodology of the quantitative study presents the hypotheses and their justification. A total of 421 respondents participated in the study, but considering that 11 respondents answered the control question negatively, the data of 410 questionnaires were used for further analysis. The analysis of the study results was conducted using SPSS and SmartPLS software. Regression analysis performed with SPSS revealed that stress influences work engagement, and negative coefficients indicate an inverse relationship between variables – the higher the level of stress, the lower the work engagement, and vice versa. Mediator analysis results showed that burnout and its latent factors (emotional exhaustion, depersonalization, and personal achievements) act as significant mediators and have a statistically significant effect between stress and work engagement. Moderation analysis confirmed the moderating effect of personal achievements. It was observed that when psychological resilience is high, there is a statistically significant relationship between stress and personal achievements, and this relationship becomes stronger. Conversely, higher stress decreases resilience, and vice versa. The analysis using SmartPLS software showed slightly different results. It was found that stress does not have a statistically significant effect on work engagement. Mediator analysis results were consistent with those from the SPSS software, while the moderating effect of psychological resilience was confirmed between stress and emotional exhaustion. In the discussion section, the results are analyzed, and the study limitations are outlined. The conclusions summarize the results of the study, including confirmed and rejected hypotheses. Additionally, recommendations are provided to improve the practical application of the study results.
